The core challenge stemmed from the need for uniform and impactful leadership across the organization. While the executive team adhered to robust people management best practices and standards, a cohesive leadership standard was lacking organization-wide. Consequently, managerial key performance indicators (KPIs), including employee satisfaction, team productivity, and talent retention, exhibited inconsistencies across the organization, with many falling below desired benchmarks.
A critical factor contributing to this misalignment was the substantial presence of first-time managers within the company. While these individuals excelled as technical experts, they faced a deficit in essential managerial skills and behaviors, such as providing timely feedback, effective coaching, and fostering employee development. This gap in managerial expertise significantly impacted the overall effectiveness of leadership practices throughout the organization.
The project revolved around the initiation and execution of the company first first-ever People Manager Development and Certification Program. The aim was to enhance the leadership skills and capabilities of approximately 1000 people managers within the organization. The scope encompassed the development of a comprehensive training program, its deployment, and the subsequent certification of all people managers. The program was designed to improve managerial effectiveness, with a focus on leadership, communication, performance management, and employee engagement.
In this project, my role was that of the key designer and owner overseeing the entire initiative. In this project, I've collaborated with HR specialists, operations managers, and the members of my team (i.e. Global Leadership Program Manager). Close coordination with department heads is essential to align the program with organizational goals.
The hypothesis was that by providing a structured and tailored development program for people managers, their skills and leadership qualities will improve. A more skilled managerial workforce is expected to positively impact KPIs, leading to an overall improvement in the workplace environment.
Research involved studying industry best practices in managerial development, understanding the unique challenges faced by Revolut's managers, and analyzing the current state of managerial effectiveness within the organization. Surveys, interviews, and feedback sessions were conducted with executives, people managers and their teams to identify specific areas of improvement.
The ultimate outcome was the successful implementation of the People Manager Development and Certification Program—a meticulously crafted initiative featuring a blended curriculum tailored to meet the specific needs of Revolut. This comprehensive program comprised several pivotal components:
This holistic approach ensured that the People Manager Development and Certification Program not only equipped managers with theoretical knowledge but also provided practical, hands-on experiences through coaching and interactive modules. The automated certification process added efficiency to the program, making it a well-rounded and effective initiative for enhancing managerial capabilities across the organization.
The program's success was measured through a solid satisfaction rate of around 95%. Additionally, positive shifts were observed in key performance indicators like employee satisfaction, team productivity, and communication effectiveness. In the first six months since the program launch, over 800 managers successfully completed their certification, underscoring the program's steady and meaningful impact.
